From One Offsite to a Three-Year Partnership: How a $158B Financial Services Firm Closed the Manager Execution Gap
The Challenge
A $158B financial services company was navigating significant leadership change. New executives had stepped into key roles, and the organization needed to rally its broader leadership team around a refreshed vision and mission. But beneath the surface was a more pressing problem: managers across the organization lacked the practical capabilities to articulate and sustain that new vision within their own teams. Leaders felt inspired in the room but uncertain how to translate that inspiration into consistent, daily leadership behaviors.
The L&D team knew a one-time awareness session wouldn’t stick. They needed a partner who could energize the leadership team and equip managers with tangible tools, frameworks, and exercises they could deploy immediately and that would cascade down to drive culture shifts at scale.
The Action
Desa Global Leadership was brought in to design and deliver a customized leadership experience. Rather than a generic keynote, we conducted interviews with key executive leaders to understand their priorities, real time challenges, and leadership philosophy. We wove their insights and wisdom directly into our presentation, creating a session that felt like it came from inside the organization, not from an external vendor.
What began as a highly interactive keynote for the leadership team at an executive offsite became the foundation of a multi-year partnership. The L&D team saw the impact firsthand: leaders left energized, equipped, and ready to lead differently. Year after year, they re-engaged DGL to go deeper, expanding from that initial offsite into sessions across multiple business units.
Each engagement was sequenced intentionally, building on the last, addressing the real-time culture transformation challenges they were navigating. And every single session delivered the same thing the L&D team had come to rely on: practical playbooks, daily-use tools, and exercises that gave managers and employees not just inspiration, but the genuine feeling of being equipped and empowered to drive the culture change the organization was committed to embedding.
We also built in peer community and cross-functional connection time, recognizing that leaders needed stronger relationships across silos to evangelize the mission authentically. Post-session, we conducted formal ROI debrief calls and provided detailed impact reports, measuring success at both the participant and buyer level.
The Results
Participant Commitment & Engagement: 94% of participants committed to taking action after our sessions. This wasn’t aspirational engagement; it was a visible commitment to act differently as a result of the session.
Capability Building: Within days and weeks of the sessions, the L&D team heard stories of participants actively using the tools and frameworks in real leadership moments. One example: an employee used the “green light system” tool we introduced during a one-on-one conversation with a leader, creating immediate impact.
Sustained Partnership & Expansion: The initial engagement sparked multiple additional engagements over the following years. The relationship expanded from a single business unit to multiple divisions across the company, a clear signal of trust and measurable ROI.
Culture Shift: By equipping managers with systems and tools rather than inspiration alone, the organization began to see consistent leadership behaviors emerge across the enterprise. Managers felt equipped to lead with intention every single day, and that capability became embedded in the culture.
NPS & Credibility: Our Net Promoter Score of 9.3 positioned DGL as a trusted partner, not a one-time vendor.
The partnership proved that when L&D invests in practical, customized capability-building tied to real business transformation, change sticks.
“Your ability to understand our business context and translate it into practical leadership messages stood out. I appreciated your collaborative approach and willingness to tailor the session to our culture and strategy. Our leaders are already applying the tools and framework!” – President & CEO of Insurance
